Bringing HR out of the Back Office A Shift to People Operations - Your Career Intel
Bringing HR out of the Back Office A Shift to People Operations - Your Career IntelIt all started in Silicon Valley, as many management trends do, when in 2006 Google refashioned their Human Resources Department into People Operations. As the title has become more common, it would be easy to think this change was merely a branding exercise, accompanying the proliferation of job listings calling for ninjas, rockstars and gurus. However, creating a People Operations group requires more than replacing the sign on the door. It requires rethinking the role that employees play in the organization and the ensuing infrastructure needed to support them.Human Resources Is Reactive and StaticIn the Human Resources model, employees are treated as static resources and the department as a cost center. In a way, HR is like managing the supply closet of people they are hired and fired their empty spots are refilled they are necessary and unexciting and they are not thought about unless something goes wrong. In this scenario, HR is reactive, carrying out the directions of managers. This approach invites the shift to automation and outsourcing. Onboarding can be done online and employees can be tracked through programs and systems.People Operations is Proactive and EngagingPeople Operations invites a shift in the opposite direction. Instead of making HR less personal, People Operations requires more involvement at every level of an organization. There is a saying that in professional tafelgeschirr companies, your greatest asset walks out the door each night. At a service provider like Lucas Group, our employees are our product. Here, People Operations asks how are our employees improving? and engages them through training and development. This is a strategic approach and requires looking for any business gaps and holistic opportunities.Creating a People Operations team requires a buy-in at all levels of an organizations. CEOs and executive leaders need to welcome their involvemen t early in the process of setting company direction and goals. People Operations must have the support and backing to identify and champion organizational change. Sponsorship can only be successful with a top-down and bottom-up approach with engagement from the entire organization.A great starting distribution policy is to bring to life and communicate your company goals and your mission and vision statements. Our associates want clearer goals, more feedback from managers and better internal communication channels. Leaning in and providing new and more frequent communication to Associates serves the purpose to create a community of leaders and provide strategic direction. The shift from Human Resources to People Operations isnt about a name change it is about empowering a team to add value and contribute to a companys success as a strategic and proactive partner. At Lucas Group, this change is based in the philosophy that retaining talent means that you have to get to know and nurtur e your talent.Share your feedback How is your HR division improving the employee experience?Authored by Carolina King

The 6-Step Guide to Improving Your Organizations Compensation Strategy
The 6-Step Guide to Improving Your Organizations Compensation Strategy One key to attracting and retaining the best employees is to come up with an awesome compensation strategy that benefits everyone involved. Developing a plan that reflects yourbusinesss values is an essential step to making your organization become the best it can be. Follow these steps to develop a better strategy for your company1. Do your homework.Theres a wealth of information available online regarding pay rates for specific stelles. Search through the many online databases that offer information about salary norms to familiarize yourself with common rates and how employees feel about their rates. One great tool? Fairygodbosss salary database. Knowing what other companies offer can help you establish a good sense of what an appropriate starting salary for each level is, allowing you to impress candidates immediately from the offer phone call.2. Develop a rubric.Your companys values should help guide how much each employee is paid. Coming up with a specific structure that determines what salary each gruppe member earns is crucial to developing a fair, consistent compensation strategy. Factors to consider include experience, effort, and level of responsibility. You can determine which factors matter most in specific roles. For instance, you may decide that a senior sales position should most greatly be decided by how many years of experience they have, but an administrative assistant position might factor in level of effort more than experience. Creating a rubric and sharing it within your organization means that you have a framework you may use to explain salaries to employees.3. Decide where youre willing to spend.Building a compensation strategy should be a collaborative effort that is notlage rushed. After reviewing data collected and establishing a rubric, determine what areas you are willing to pay above market value for and where you are not. For instance, you might decide that you r company is in strong need of a certain position, so you would be willing to pay more than the average salary to procure talent in this area. Meanwhile, you may choose to agree not to pay salaries that go above market rate for other positions that are less essential.4. Design your benefits strategy to align with company values. While its important to make sure that you are paying your employees salaries that align with your values, its also important to make sure that the benefits and perks you give your employees do as well. If you claim to have a commitment to keeping employees connected with their families, offering nap pods so that employees can rest at work and avoid going home would not match up with the value. A better perk to offer would be giving employees flexible work days and personal days that they may use to spend with their families.5. Be open to adapting. As the market changes and demands for certain skill sets increase and decrease, adjust your compensation rates. So me skills may become more valuable than others, and that means that youll need to decide on how to change your rubrics and framework. If the market shifts or the number of people searching for a particular position rises or falls, let these patterns inform the shift in levels of compensation offered within your organization.6. Base promotions on outcomes. This practice helps encourage employees to do their best work. Some businesses only reward employees who have favorable outcomes with more work but no additional compensation, which can decrease levels of employee satisfaction. Having a strategy in place that rewards employees who meet and surpass performance targets encourages all employees to strive to be the best and help the company thrive. Rewarding hard work encourages employees to help the company and stay on track. This practice helps keep employees from becoming disgruntled and either slacking off or leaving to find a position someplace where hard work is rewarded.--Kayla H eisler is an essayist and Pushcart Prize-nominated poet. Meet Natacha Fernandez Senior Software Engineer at Time Inc.
Meet Natacha Fernandez Senior Software Engineer at Time Inc. Meet Natacha, a senior software engineer at Time Inc. Natacha is self-taught, and has risen through the ranks to work on products reaching over 150 million people. You could be part of that, too. Are you a senior fullstack (front-end leaning) developer in NYC (nodeJS would be great)? - We have a direct in with the hiring managers for the Brand Engineering SDEII role and can coach you throughout the process. Apply and drop us a line One of the biggest challenges in almost all industries today is achieving gender parity. Gender diversity provides huge benefits in the workplace. pWhile some industries have made significant advancements in gender diversity, some industries lag further behind... and the construction industry is well-known for being in the latter category. If someone says, construction workers, youll likely picture a group of men in yellow hard hats analyzing an archit ects plans or laying bricks on top of a scaffold. And men at work signs only help to reinforce this image.pThis stereotype is rooted in reality. When was the last time you actually spotted a woman on a construction site? Or hired a female plumber or carpenter? Your answer is most likely never. In fact, the Bureau of Labor Statisticsreports that only 3.4% of the total of 8.3 million construction employees are women.pBut the construction industry has a lot more to offer than steel-toed boots and hard hats, and it needs women to help advance the industry in this era of rapid change. Here are 5 reasons why women joining the workforce or looking to make a pivot should consider a career in construction.h21. Fuel Innovation/h2pNot only is diversity the socially and morally right thing to do, but it is also actually an excellent business strategy. pResearch presented in the Harvard Business Reviewshows that diverse teams develop more innovative ideas. This is further supported by a study co nducted by Gallupon the performance of gender-diverse teams versus single-gender teams, which found that the difference in backgrounds and perspectives led to better business performance and problem-solving. h22. Capitalize on Demand/h2pThe construction industry is currently experiencing a labor shortage. The industry itself is booming and projected to be one of the fastest-growing industries, with total spending projected to exceed $1.45 trillion in 2023/a. However, most construction companies are unable to meet the rising demand. pAccording to the Associated General Contractors of America/a, more than 80% of contractors are experiencing difficulties filling hourly craft positions that represent the bulk of the construction workforce.pAnd demand isnt limited to individual contributor roles. Given the industry boom, there are a number of open stable and high-paying roles (any project managers out there?) waiting for the right candidateh23. Leadership Opportunities/h2pAccording to th e Bureau of Labor Statistics/a, women compose only 7.7% of the total 1 million managerial positions in construction.br/pBut given the highly collaborative nature of construction work, more women in leadership roles would help drive innovation and enhance productivity.Furthermore, as a woman in construction in a leadership position, youd have the unique opportunity to drive change for the industry and make it a more attractive option for other women.h24. High-Income Potential/h2pSalaries for many skilled positions in construction are on the rise, making a construction career a prime choice for women looking for a high-paying job,pThe 2018 Construction Craft Salary Surveyconducted by the National Center for Construction Education and Research revealed that salaries for many skilled craft areas are increasing. Project managers and project supervisors topped the list at $92,523 and $88,355, respectively. The next set of highest-paying jobs include those of combo welders ($71,067), instr umentation technicians ($70,080), pipe welders ($69,222), power line workers ($68,262) and industrial electricians ($67,269). Of the 32 categories of workers in the survey, 19 positions earned an average salary of $60,000 or higher.h25. Sense of accomplishment/h2p The construction industry can give employees a unique sense of achievement. Yes, the job is stressful and the work can be demanding, but nothing beats the feeling of being able to build something from the ground up. pHow many professionals in other industries can point at a school, a hospital, or a skyscraper and say I helped build that?pThe construction industry has a long way to go in combating gender bias and supporting women in the workforce, but given the current demand for workers, theres no better time to pick up a sledgehammer (figurative or literal) and smash the gender stereotypes plaguing the construction industry.

Military Education Benefits & Enlisted College Programs
Military Education Benefits & Enlisted College ProgramsMilitary Education Benefits & Enlisted College ProgramsThe Active Duty Montgomery G.I. Billis the same for all of the active duty services. The choice of whether or elend to participate in the program is up to the recruit and is made (after a briefing) in basic training. If a recruit elects to participate, hismilitary pay is reduced by $100 per month for 12 months ($1,200 total). In return, the recruit receives education benefits. The active duty G.I. Bill Benefits can be used while on active duty, or after (honorable) discharge, but must be used within ten years of discharge. To use MGIB while on active duty, you must serve two continuous years of active duty. There are a few different scenarios for how the MGIB can be used after honorable separation from active duty. With three years of active duty, you must have served three continuous years of active duty, unless you were honorably discharged early for one of a very few specifi c reasons, such as medical. You only need two continuous years of active duty if you first enlisted for two years of active duty, or you have an obligation to serve four years in the Selected Reserve. You must enter the selected reservewithin one year of your release from active duty. Alternately, those with two years of active duty who werehonorably separated early for one of the very specific reasons allowed (such as medical) are also eligible. Its important to note that if you are separated early, and lose your G.I. Bill qualification, you do not get your money back. It is because, under the law, the money taken out of your pay is not considered a contribution, but rather a reduction in pay. Reserve/Guard Montgomery G.I. Bill It is the same as the Active Duty Montgomery G.I. Bill, with a few exceptions Your military pay is not reduced for this program. However, your monetary benefits are not nearly as generous as the Active Duty Program. While you must enlist for a period of six years or more, you can begin using the benefits immediately after boot camp and technical or A-school. But benefits terminate if you dont serve your entire enlistment contract period. Even if you dont separate from the Reserves, MIGB benefits expire 14 years after the date you become eligible for the program. Active Duty Tuition Assistance All of the services offer 100 percent tuition assistance for courses taken while on active duty. However, there are limitations per year per individual. Additionally, there are limits on the amount of tuition assistance available per semester hour. Guard/Reserve Tuition Assistance Both the Army National Guard and the Air National Guard offer tuition assistance as well. Additionally, many states offeradditional education benefitsfor members of their National Guard (National Guard is controlled- for the most part- by the individual States, not the Federal Government so that benefits can vary widely from state-to-state). TheAir Force Rese rvesgive 100 percent tuition assistancefor undergraduate degree programs, with some limitations an annual maximum. The Army Reserves offers 100 percent tuition assistancefor both undergraduate and graduate degrees, and theCoast Guard Reserves offer tuition assistancefor both undergraduate and graduate degrees as well. The Navy and Marine Corps Reserves do not offer a tuition assistance programs. However, for all of the reserve services, military members who are called to active get the same tuition assistance benefits as their active duty counterparts. That means, for example, that a Reserve Marine, called to active duty, would be eligible for the Marine Corps Active Duty tuition assistance program. The Community College of the Air Force The Air Force is the only service thatissues college credits and college degrees. The Air Force does this through theCommunity College of the Air Force (CCAF), which is a fully accredited community college. Itissues fully accredited college trans cripts, and awards Associate of Science degrees to Air Force members in educational areas of their military specialties, using a combination of credits for off-duty college courses, military schools, and military experience. Getting a Degree While on Active Duty Eachmilitary basehas an Education Office, who have arranged for colleges and universities to conduct college courses on-base, leading to various degree programs. And even for those who dont work a traditional schedule, distance-learning has changed the face of getting an off-duty education. In addition to taking courses off duty, each of the services has programs which allow some enlisted to remain on active duty and attend college full-time,receiving full pay and allowances. Some of unterstellung programs lead to a commission as an officer some do not. Most require that you commit yourself for a longer hitch in the military. Most require that you obtain some college (usually two or three years) on your own, first, and al l of these programs are extremely competitive. There are many more applicants for these programs than there are available slots each year. Enlisted members who do obtain a college degree while on active duty can apply for a commission throughOfficers Candidate School(Officer Training School for the Air Force). Again, there are generally many more applicants each year than there are available slots. The Army and the Coast Guard are the only services in which an enlisted member can obtain a commission without having a four-year college degree. Enlisted members of the Army can attend OCS and be commissioned with only 90 college credits. However, they must complete their degree within one year of being commissioned, or they risk being reverted (rifted) to their previous enlisted rank.

Basic Rules That Every Actor Should Know
Basic Rules That Every Actor Should KnowBasic Rules That Every Actor Should KnowThere are thousands of aspiring actors in Los Angeles alone, each hoping for one big break that will launch their career. Only a few will ever make it as actors, and even fewer will perform beyond a B movie role or television appearance. So, what can you do to increase your chances for success? Realize that you have limited control over certain things, such as how you look in real life and how you sound, but there are steps you can take that can increase your chances of getting a part. Learn Your Craft Just like any art form, acting is a craft that can be improved continuously. Take acting classes, learn from other actors and mentors, and hone your craft. Many top-tier actors work with acting coaches to learn and refine their techniques. Never Be Late It might seem obvious, but promptness is crucial. Tardiness is a weakness that no director will tolerate because there are plenty of actors who will arrive hours early. Casting sessions typically last just a few minutes, and they are scheduled at odd times such as 725 a.m. or 650 a.m. on purpose to determine your reliability. Be early or dont bother showing up. Patience weighs thin at a casting session, and few actions will hurt your chances more than being late. Memorize Your Lines If you fail to learn your lines, you will not be hired. Spend time preparing your lines and your delivery. If you are well prepared, you will be less nervous and better able to perform. Do Not Rewrite Lines Never add your own words to what is written in the script. Theres no better way to offend a writer than to ad lib or to come up with your own lines. Your job as an actor is to deliver the written lines convincingly. If you think your own dialogue might be better, then become a writer. Listen You must demonstrate that you can take direction. Listen to what you are being told. Sometimes the casting director, writer, or director will giv e you some direction prior or during the audition, or during the audition for a particular line. Listen to what you are told and take the time you need to process it. If you are not sure what the director means, repeat the instructions back to the director for confirmation. During an audition, more often than not, a director will be happy to give you a few minutes to incorporate the new direction into the lines. Submit an Accurate Headshot Your headshot should portray your true appearance. If you have gained weight, cut your hair, or are a few years older, get a new headshot. Your old headshot will not be the one getting the job if your current appearance represents someone other than who the casting committee was expecting. Commit Actors who genuinely commit to a reading are fun to watch. They literally transform themselves into the character. By committing fully to the reading, you will dissolve any nervousness and play the part with genuine passion. Make No Excuses Li fe happens. Perhaps you couldnt learn your lines because you lost your power. You were an hour late because you were stuck in traffic, or you had to take your dog to the emergency vet. Attribute these annoyances to some of lifes inevitabilities and dont attempt to give excuses. No one cares because there are so many others who are waiting to take your distribution policy. Dont punish yourself, but prepare well in advance of the deadline and have a contingency plan in place to avoid being late. The life of an actor is not as easy as it may seem. There are often long periods of financial insecurity, fierce competition, and rejection that make the overall process that much more difficult. Still, knowing the most basic elements and adhering to simple rules will give you the best chance for success.
